Yes, coaching is important to individual and team performance. Nevertheless, <a class=\"external\" href=\"https:\/\/boxofcrayons.com\/2018\/03\/why-your-managers-arent-coaching-and-what-to-do-about-it\/\" rel=\"nofollow\">surveys indicate<\/a> that employees aren\u2019t receiving valuable coaching. If you\u2019re a manager who wants to become a better coach of tech pros and teams, here are five best practices to keep in mind:<\/p>\n\n\n\n<h3 class=\"wp-block-heading\" id=\"h-focus-on-coachable-people\"><strong>Focus on Coachable People<\/strong><\/h3>\n\n\n\n<p>Despite your best efforts, sometimes an employee is just not \u201ccoachable,\u201d warned Kris Plachy, coach for female founders and <a href=\"https:\/\/www.fastcompany.com\/most-innovative-companies\/2018\">tech startups<\/a>. You can only be effective if the person you\u2019re trying to coach is interested in improving and receptive to feedback. \u201cWarning signs that you could be wasting your time with an \u2018uncoachable\u2019 team member include [their] defensiveness, blaming others for their mistakes and refusing to take ownership of their work and growth,\u201d Plachy said. Also, don\u2019t try to coach someone once you\u2019ve put them on a <a href=\"https:\/\/www.dice.com\/career-advice\/surviving-performance-improvement-plan\">performance improvement plan<\/a>. When a team member\u2019s competence is low, the best approach is to offer specific direction and time-bound goals. If they improve, then you can move into a coaching mindset.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\" id=\"h-build-relationships-first\"><strong>Build Relationships First<\/strong><\/h3>\n\n\n\n<p>The tech professionals you manage will prove much more receptive to your feedback and guidance if you earn their trust first. Build credibility by asking questions, listening, and observing the team before you begin coaching. If you&#8217;re <a href=\"https:\/\/www.dice.com\/career-advice\/best-practices-running-productive-agile-scrum-meetings\">stepping into a team leader or management role<\/a>, don\u2019t show off your skill set; offer to share your expertise to get new relationships off on the proverbial right foot. Getting people to open up about their development needs and accept feedback takes time, mutual respect and trust.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\" id=\"h-coach-guide-but-don-t-direct\"><strong>Coach, Guide&#8230; But Don\u2019t Direct<\/strong><\/h3>\n\n\n\n<p>Coaching isn\u2019t telling someone what to do or giving them advice. It\u2019s a communication process that managers use to guide and help employees come up with their own solutions, suggested Joe Czarnecki, PMP, SCPM, coaching instructor and VP of Product and Sales Support for Strategy Execution. It\u2019s also about challenging people to come up with the answers they may already know intuitively by asking a series of thought-provoking questions that will lead to solutions and build their mental processes. If you want to become a better coach, learn how to ask the right <a class=\"external\" href=\"http:\/\/www.free-management-ebooks.com\/faqch\/models-03.htm\" rel=\"nofollow\">questions<\/a> at the right time. As the old proverb states, you don\u2019t want to give someone a fish, Czarnecki noted: \u201cWhen you teach them <em>how <\/em>to fish, they learn how to extract and apply their knowledge in ways that help them grow and conquer new challenges throughout their careers.\u201d<\/p>\n\n\n\n<h3 class=\"wp-block-heading\" id=\"h-flex-your-coaching-style\"><strong>Flex Your Coaching Style<\/strong><\/h3>\n\n\n\n<p>As a manager, be ready to offer data to support discussions about ways to improve performance or solve technical problems. Tech pros generally respond best to evidence and data. \u201cAn abstract idea that can be interpreted in different ways may not resonate or make sense [to] a logical thinker,\u201d Czarnecki said. \u201cYou need to structure your coaching style and language so that it appeals directly to the needs and interests of your audience.\u201d Effective coaches also vary their approach and style to match the type of challenge facing the individual or team. For instance, the <a class=\"external\" href=\"https:\/\/www.mindtools.com\/pages\/article\/newLDR_89.htm\" rel=\"nofollow\">GROW<\/a> model (an acronym for Goal, Reality, Options and Will) is an all-purpose structure that can help non-technical leaders improve team and individual performance. The <a class=\"external\" href=\"https:\/\/www.mindtools.com\/blog\/corporate\/wp-content\/uploads\/sites\/2\/2015\/01\/POSITIVE.pdf\" rel=\"nofollow\">POSITIVE<\/a> model is designed to improve motivation and help teams set effective goals, while the <a class=\"external\" href=\"https:\/\/www.mindtools.com\/pages\/article\/oskar-coaching-framework.htm\" rel=\"nofollow\">OSKAR<\/a> coaching framework (which stands for Outcome, Scale, Know-how, Affirm + Action and Review) or <a class=\"external\" href=\"https:\/\/www.trainingjournal.com\/articles\/features\/coaching-model-library-practice\" rel=\"nofollow\">PRACTICE<\/a> model is designed to help them find solutions to technical problems. Although a matter-of-fact approach may work best with technical professionals, keep in mind that you\u2019re still coaching human beings, Plachy added. Don\u2019t dismiss an employee\u2019s concerns or ideas; keep an open mind, or you risk coming off as condescending or patronizing.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\" id=\"h-embrace-mistakes\"><strong>Embrace Mistakes<\/strong><\/h3>\n\n\n\n<p>People actually learn more from their successes than their failures; with that in mind, highly effective coaches encourage risk-taking, failing fast, and treating mistakes as a learning opportunity\u2026 to a point.
