{"id":999881268,"date":"2011-10-21T15:50:00","date_gmt":"2011-10-21T15:50:00","guid":{"rendered":"https:\/\/www.dice.com\/?p=397212490"},"modified":"2025-04-01T16:26:02","modified_gmt":"2025-04-01T20:26:02","slug":"companies-turnover","status":"publish","type":"post","link":"https:\/\/www.dice.com\/hiring\/recruitment\/companies-turnover","title":{"rendered":"Companies Must Address Their Role in Turnover"},"content":{"rendered":"\n<p>In its 10 trends and challenges for 2012, Gartner included the need to create an IT staff than can withstand the coming wave of retirements and deal with a less-loyal younger generation that might not stick around that long.<\/p>\n\n\n\n<p><a href=\"http:\/\/www.computerworld.com\/s\/article\/9220975\/Gartner_s_Top_10_IT_challenges_include_exiting_baby_boomers_Big_Data\" target=\"_blank\" rel=\"noopener\">Computerworld reported on the list of challenges<\/a> when it was presented this week at the annual Gartner Symposium\/ITxpo in Orlando, Fla.<\/p>\n\n\n\n<p>Gartner Analyst David Cappuccio described these younger workers as:<\/p>\n\n\n\n<blockquote class=\"wp-block-quote is-layout-flow wp-block-quote-is-layout-flow\">\n<p>&#8230; loyal to themselves, to what they know, to their peers in many cases, but not the company.<\/p>\n<\/blockquote>\n\n\n\n<p>The layoffs we saw during the downturn revealed that lack of loyalty cuts both ways, though. HR consultant Peter Weddle says that the new employment reality is:<\/p>\n\n\n\n<blockquote class=\"wp-block-quote is-layout-flow wp-block-quote-is-layout-flow\">\n<p>In today&#8217;s world of work \u2014 in the 21st century \u2014 people are likely to go through 15 or 20 job changes during a 50-year career. To put it another way, they are now likely to be changing jobs every three years or so.<\/p>\n<\/blockquote>\n\n\n\n<p>This doesn\u2019t apply only to the younger generation. <a href=\"http:\/\/www.nextgov.com\/nextgov\/ng_20111017_4064.php\" target=\"_blank\" rel=\"noopener\">CIOs in federal government<\/a> stay in their jobs an average two years, according to the Government Accountability Office, though a tenure of three to five years is needed to enact major organizational and policy changes.<\/p>\n\n\n\n<p>Obviously, employers have a role in shorter tenure. IT recruiters have told me that companies frown upon candidates who&#8217;ve stayed in a position more than two or three years if the duties remained the same. They&#8217;re perceived as unmotivated or unambitious.<\/p>\n\n\n\n<p>And in this Bloomberg article republished in the San Francisco Chronicle, Peter Cappelli, a professor at the University of Pennsylvania\u2019s Wharton School, lamented companies\u2019 <a href=\"http:\/\/www.sfgate.com\/cgi-bin\/article.cgi?f=\/c\/a\/2011\/08\/03\/BUMM1KIDEU.DTL\" target=\"_blank\" rel=\"noopener\">unwillingness to invest in keeping workers\u2019 skills current:<\/a><\/p>\n\n\n\n<blockquote class=\"wp-block-quote is-layout-flow wp-block-quote-is-layout-flow\">\n<p>We don&#8217;t want to have to train anybody, and when those skills become obsolete, we don&#8217;t want to retrain them. Companies tend to hire people with IT engineering degrees, use those skills for five years, and then they want a new crop.<\/p>\n<\/blockquote>\n\n\n\n<p>Even businesses willing to train could face an exodus if workers don&#8217;t see new opportunities for advancement within the company.<\/p>\n\n\n\n<p>So is it any wonder that IT pros see changing jobs as the way to advance in their careers? Among Cappuccio&#8217;s solutions are to give them projects outside of their comfort zone, opportunities to learn something new. But it has to go beyond that. Companies can&#8217;t inspire loyalty if they feed into a churn mentality, or fail to embrace employees long term by helping them see a career path unfolding for them &#8212; if they stay.<\/p>\n\n\n\n<p>If your company is all about the numbers, a couple of calculators can help with that. Investopedia offers one on <a href=\"https:\/\/www.investopedia.com\/financial-edge\/1011\/whats-your-employee-value.aspx\" target=\"_blank\" rel=\"noreferrer noopener nofollow\">determining an employee\u2019s value.<\/a> Meanwhile, <a href=\"http:\/\/www.cepr.net\/calculators\/turnover_calc.html\" target=\"_blank\" rel=\"noopener\">this one<\/a> at the Center for Economic and Policy Research delves into the cost of turnover at your company.
